Candidate screening software: a buyer's guide for UK care providers
TL;DR: Candidate screening software automates the first-pass assessment of applicants — CV scoring, skills tests, phone screens, or all three. The best tools for UK care call the applicant directly, ask structured questions, and produce a ranked shortlist with audit evidence. Everything else is a point fix.
What counts as screening software
"Screening software" is a broad label. Vendors use it for at least four different kinds of product:
- CV scorers — read the CV, rank against the role.
- Knockout questionnaires — ask 5 yes/no qualifying questions on application.
- Skills or psychometric tests — formal assessments, often for corporate roles.
- AI phone screeners — call the applicant, ask structured questions, score the answers.
For care hiring, (4) is the category with the biggest impact. (1) and (2) are table stakes. (3) is rarely relevant for frontline roles.
Why CV-only screening isn't enough in care
A care worker applicant's CV is usually the weakest signal in the whole process. Most applications come from mobile — half a profile on Indeed, no cover letter, sometimes no dates.
What predicts success in care? Availability, values, reliability, communication, willingness to work the shifts. None of that is visible on a CV. All of it comes out on a 5-minute phone call.
If your screening software stops at CV scoring, you're filtering on the wrong signal.
What to look for
A proper care-sector screening tool should:
- Call every applicant within hours
- Ask structured, role-relevant questions
- Score each answer against a rubric you control
- Produce a transcript and recording for audit
- Track right to work, DBS, driving status in the same record
- Work 24/7 — care workers apply evenings and weekends
- Treat every candidate respectfully and reply to all of them
Tick-box CV matchers can't do any of this. Add them to the long list of tools that describe themselves as "AI-powered" without doing much AI.
Vendor shortlist questions
Before you sign, ask:
- Can I see the exact questions you'd ask my applicants?
- Can I edit or add to them?
- Can I see the scoring rubric in writing?
- What happens when an applicant fails to engage — do you chase?
- Do you call the applicant, or just score their CV?
- How do you handle UK GDPR and automated decision-making under Article 22?
- What's the CQC / Ofsted audit trail look like?
- Is the pricing flat or subscription?

Frequently asked questions
Is screening software legal in the UK?
Yes, with the right safeguards. Tell candidates about automated elements, provide a human review route, and keep an audit trail. Lily meets these requirements by default.
Can it introduce bias?
Any software can. Insist on seeing the scoring rubric, and make sure a human reviews every decision.
What happens if a candidate asks for a human?
Lily routes them to your team. Always.
Can it work with my existing ATS?
Yes — Lily can sit alongside an ATS or replace it. Most care providers find it's cleaner to replace.
How long to go live?
Most providers are live within a week.
