What is talent acquisition software? And what UK care providers should actually buy
TL;DR: Talent acquisition software is an umbrella term for tools that manage the full hiring lifecycle — sourcing, screening, interviewing, offer, onboarding, and analytics. It's broader than an ATS, which mostly tracks applications. For UK care providers, most mainstream TA software is overbuilt for corporate and under-built for compliance. Here's what to look for instead.
Talent acquisition software vs ATS — the actual difference
An ATS (applicant tracking system) is a database with a workflow. Talent acquisition (TA) software is typically an ATS plus sourcing, CRM, scheduling, analytics, and sometimes onboarding. Think of TA software as the full recruitment stack; an ATS as one module inside it.
In practice, most vendors use "ATS" and "TA software" interchangeably in their marketing. What matters is what the product actually does.
What's usually inside talent acquisition software
| Capability | What it does |
|---|---|
| Job requisition | Approvals workflow before a role goes live |
| Sourcing / CRM | Find and nurture passive candidates |
| Job distribution | Post to multiple job boards from one place |
| Applicant tracking | Store CVs, tag candidates, move through pipeline |
| Screening | CV scoring, questionnaires, sometimes AI |
| Interview scheduling | Calendar integration, automated invites |
| Assessment | Skills tests, personality tools, references |
| Offer management | Templated letters, e-signatures |
| Onboarding | Pre-start paperwork, induction plans |
| Analytics | Time-to-hire, cost-per-hire, source-of-hire |
Most enterprise TA suites (Workday, SuccessFactors, iCIMS) do all of this. They also take 6–12 months to implement and cost five figures a year before you've hired anyone.
Why care providers struggle with mainstream TA software
We've spoken to dozens of registered managers and HR leads across UK care. The same patterns come up:
Too much configuration. Most TA platforms are built for global corporates with dedicated admin teams. Care providers don't have a TA admin — they have a registered manager who already has a day job.
Wrong workflow. TA software assumes the bottleneck is sourcing senior talent. In care, the bottleneck is speed of response to high-volume applicants, plus compliance admin.
Compliance as an afterthought. eDBS, right to work, safer recruitment, CQC regulation 19 — these are either missing, bolted on via integrations, or described in a footnote.
Pricing by seat or by requisition. Neither scales well for care providers who hire irregularly and heavily.
No phone screening. This is the biggest gap. The hardest, most time-consuming part of care hiring is the first call with the applicant. Mainstream TA software doesn't do it — it just logs that you did.
What care providers actually need
If you're buying software to run hiring in a CQC or Ofsted-regulated setting, your shortlist should include:
- Applicant response inside 24 hours. Every applicant. Not just shortlisted ones.
- Structured phone screening. Same questions, same scoring, same tone.
- Automated compliance. eDBS, RTW, references tracked inside the platform.
- CQC / Ofsted audit trail. Complete, time-stamped, retrievable during inspection.
- Interview scheduling around rotas. Not around a 9–5 office calendar.
- Outcome-based pricing. You pay when you hire, not when you log in.
- Short time-to-value. Live in days, not months.
Most mainstream TA software gets you 2–3 of these. Lily was built to get you all seven.
How Lily compares to mainstream TA software
| Enterprise TA suite | Lily | |
|---|---|---|
| Target customer | Global corporate | UK care provider |
| Implementation time | 6–12 months | Under 1 week |
| Phone screening | No (manual) | Yes (AI, 24/7) |
| Time-to-screen | 9 days avg (UK) | 0.83 days |
| Compliance built in | Partial, via integrations | Yes — eDBS, RTW, references |
| CQC / Ofsted audit trail | Requires configuration | Default |
| Pricing | £5k–50k+ per year | £300 per successful hire |
| Care-sector fit | Generic | Exclusive focus |
When mainstream TA software is still the right choice
If you're a multinational care group hiring hundreds of head-office and corporate roles alongside care workers, a full TA suite might still make sense for the corporate side. You can run Lily for frontline care hiring and a generic suite for HQ roles. That's a common setup.
Where it doesn't make sense is paying £30k a year for a platform that logs what you did, when what you actually needed was software that calls the applicant and gets you a shortlist.
Frequently asked questions
What's the difference between HR software and talent acquisition software?
HR software (HRIS) manages employees after they're hired — payroll, leave, performance. TA software manages the hiring process before they're employees. Most large providers run both.
Do I need TA software if I already have an ATS?
An ATS is usually one part of a TA platform. If your ATS doesn't cover screening, scheduling, and compliance, you're still piecing it together manually.
How much does talent acquisition software cost in the UK?
Entry-level TA tools start around £100–300 per user per month. Enterprise suites run £20k–100k+ per year. Outcome-based models like Lily's charge per successful hire — £300 flat, no subscription.
Can I replace an agency with TA software?
In care, often yes. Our customers replaced agency spend (£3,750–6,250 per placement) with Lily at £300 per hire. See the Sonderwell case study.
